INTELLECTUALIZATION OF HUMAN RESOURCE MANAGEMENT IN ENSURING SUSTAINABLE PRODUCTIVITY MANAGEMENT
Abstract
The article examines the intellectualization of human resource management as a key determinant of sustainable productivity management in modern enterprises. The study is grounded in the context of the knowledge economy, digital transformation, and the growing relevance of sustainability principles in managerial practices. It is argued that productivity can no longer be ensured solely through short-term efficiency measures and quantitative labor indicators, as long-term stability increasingly depends on intellectual capital development, employee competencies, engagement, and data driven HR decision-making. The paper systematizes contemporary scientific approaches to human resource management intellectualization and sustainable productivity management and clarifies the economic substance and key characteristics of intellectualized HRM from the perspective of long term organizational performance. Particular attention is paid to the specific features of productivity management under sustainability-oriented conditions, which require the integration of economic, social, and intellectual factors into a coherent management system. The study substantiates the relationship between HRM intellectualization and sustainable productivity outcomes, demonstrating that intellectualized HR practices exert both direct and mediated effects through innovation, knowledge creation, and analytics based managerial support. The main mechanisms of influence are identified, including intellectual capital accumulation, innovation mediation, digital and analytical HR support, social and behavioral stabilization, and the alignment of productivity objectives with sustainability goals. Based on the theoretical analysis, conceptual provisions for integrating the intellectualization of human resource management into the system of sustainable productivity management are formulated. The results contribute to the development of a systemic understanding of productivity management as a long term, sustainability driven process and may serve as a methodological basis for refining human resource strategies aimed at ensuring stable and efficient organizational performance.
