CONTEMPORARY TRENDS IN ANTI-CRISIS HUMAN RESOURCE MANAGEMENT IN IT COMPANIES

Abstract

In the current context of military and demographic crises, anti-crisis human resource management in the IT industry has transformed from operational support to ensuring the physical and mental security of employees. Human capital has become the most valuable strategic asset of a business and requires professional management. The aim of the article is to analyze contemporary trends in anti-crisis HR management and identify the primary directions of their implementation in Ukrainian IT companies. Based on the analysis of industry leaders – EPAM, GlobalLogic, Luxoft, SoftServe, and Intellias – this study identifies six core pillars of modern anti-crisis personnel management. The foundation of organizational stability was established through Business Continuity Planning (BCP). The rapid relocation of specialists and the expansion of international offices allowed companies to maintain 85% of their pre-war productivity, demonstrating the high efficacy of these measures for business survival. Concurrently, the focus on physical and psychological safety transitioned from basic "crisis communication" to systemic wellbeing programs. This shift highlights that psychological support is a decisive factor in preventing professional burnout and sustaining performance under extreme stress. The technological evolution has integrated Artificial Intelligence (AI) as a predictive HR tool for monitoring engagement and preemptively identifying emotional exhaustion. Simultaneously, companies are developing "talent ecosystems" by prioritizing internal upskilling and reskilling. Implementing "skills-first" models reduces hiring costs and strengthens employee loyalty through transparent, competency-based career paths. Furthermore, veteran reintegration and military policies have emerged as vital strategic directions. Finally, social responsibility and green HR practices have become important tools for optimizing resources through the implementation of energy-efficient education and circular talent management. The transition to proactive anti-crisis personnel management in IT companies can serve as a model of people-centricity for other sectors of the Ukrainian economy.
