OPTIMIZATION OF MECHANISMS FOR FORMING SOCIALLY RESPONSIBLE BEHAVIOR OF PERSONNEL IN THE CONDITIONS OF POST-WAR ECONOMIC RECOVERY
Abstract
The article examines the optimization of mechanisms for fostering socially responsible behavior among personnel in the context of Ukraine’s post-war economic recovery. The post-war environment is characterized by deep structural changes in the labor market, a shortage of qualified specialists, psychological exhaustion of employees, reintegration challenges of veterans, demographic shifts, and the transformation of value orientations. These factors significantly increase the importance of social responsibility within corporate settings. The study systematizes theoretical approaches to socially responsible behavior based on the works of Carroll, Freeman, Crane, Matten, Spence, and leading Ukrainian scholars who emphasize the need to strengthen ethical leadership, HR transformation, and organizational resilience under wartime and post-war pressures. Empirical evidence, including national research on veteran employment, workforce identity crises, and the growing phenomenon of emotional and «life» burnout, highlights critical risks that hinder the formation of responsible behavioral patterns in organizations. The article identifies key determinants of socially responsible behavior-ethical corporate culture, transparent communication, social support systems, psychological safety, teamwork, and inclusive HR practices tailored to vulnerable employee groups. A comprehensive mechanism for its development is proposed, integrating corporate social offices, social KPIs, partnerships with public institutions, flexible employment models, programs of psychological rehabilitation, mentoring initiatives, and digital social innovations aimed at strengthening staff engagement. The findings demonstrate that enhancing socially responsible behavior contributes to improved productivity, organizational trust, emotional resilience, employee motivation, and sustainable competitiveness. The study concludes that, under post-war reconstruction conditions, socially responsible behavior becomes not an optional component but a crucial strategic resource for economic renewal, social cohesion, and the long-term stability of Ukrainian enterprises.
